For me
Trainings are ment to be -fun for the members -enjoyment for the ranks -problem for those who take it seriously (this is not real life)
because with too much discipline all will be like robots

Bit of both.
Don't have to be top 50 RCL tryhards, but have some skill.
Not be VAK, but be disciplined enough to listen to orders at least and follow common sense and raid leaders and stuff.
So in the middle?

You can always teach them to be disciplined. If you're a good leader that is also very good in combat, these types of people won't be a problem as they will follow your command easily.
I would prefer a little bit of both though.
